You Can Be Surrounded by People… and Still Feel Lonely
Ever been in a team meeting, cameras on, people chatting and still felt invisible?
You are not alone.
According to Gallup, over 1 in 5 employees globally felt lonely for most of the previous day. But here’s what’s even more revealing: in Sub‑Saharan Africa, that number jumps to 28% a figure significantly above the global average.
Closer to home, South African data shows that 32% of employees reported feeling high levels of stress, and 20% experienced deep sadness the day before work. That’s a massive emotional load being carried silently into our offices, Zoom calls, and collaborative spaces.
This isn’t just about mood. It’s about mental health, engagement, and culture failing quietly.
The Organisational Cost of Loneliness and Why Deeper Connection Matters
Let’s put some numbers behind the silence:
- Lonely employees are twice as likely to leave their jobs.
- Disconnected teams report up to 37% lower productivity.
- In the UK, loneliness costs employers over £2.5 billion a year and in South Africa, where stress and emotional strain are high, we’re likely tracking close behind.
For leaders and teams alike, these aren’t just stats, they are signals. And here’s the thing:
You can’t fix this with more team socials or another Slack channel.
Shallow Belonging vs. Deeper Connection
Loneliness doesn’t always look like isolation.
Sometimes, it looks like silence in meetings.
It looks like perfect attendance, but zero contribution.
It sounds like: “I’m fine.”
Deeper connection creates the conditions where loneliness starts to loosen its grip.
It invites people to show up honestly. To feel seen. To matter not just function.
Let’s zoom in a bit:
- South Africa’s workforce is facing compounding stress from economic pressure to generational tension.
- Young employees (especially Gen Z) are more likely to leave if they don’t feel connected even more than if they’re burned out.
Our workplaces are more culturally and cognitively diverse than ever before and if we don’t create spaces where people can truly connect, we’re risking disconnection at scale.
So, What Can We Actually Do About It?
This isn’t about forcing everyone to be best friends.
It’s about being more human in how we lead, listen, and show up.
1. Talk About It
Normalise loneliness as something we all experience not a weakness. Ask: “How connected are you feeling lately?” or “Who do you feel safe talking to here?”
2. Make Space for Small, Real Moments
Build in rituals that encourage authentic connection:
- 5-minute check-ins.
- Casual WhatsApp groups.
- Monthly “connection corners” with no agenda just space to be human.
3. Support Empathetic Leadership
Train managers to:
- Notice changes in energy and engagement.
- Ask better questions.
- Hold space without rushing to fix.
One Cigna report found that employees with empathetic managers were 10 times more likely to feel energised compared to those who didn’t feel supported.
4. Prioritise Remote Inclusion
Remote teams in Sub‑Saharan Africa are even more prone to isolation, with 25% of fully remote workers feeling lonely daily. Don’t let “out of sight” mean “out of connection.”
5. Build Connection into Culture Not Just Socials
Celebrate team moments, encourage peer appreciation, and make “who feels seen?” part of leadership conversations.
Loneliness isn’t just emotional discomfort, it’s a workplace red flag.
And connection isn’t a feel-good bonus it’s the foundation.
When people feel emotionally and socially connected:
- They perform better.
- They stay longer.
- They contribute more creatively and meaningfully.
